The biggest impact on wellbeing at work is leadership. Mentally healthy workplaces are created by managers who help people feel safe, supported, valued, and listened to every day. After years working as a mental health nurse and now supporting organisations through Boo Coaching & Consulting, I’ve seen first-hand how great leadership can completely transform wellbeing, confidence, and happiness at work.

When people talk about wellbeing at work, the conversation often focuses on benefits, wellbeing apps, awareness campaigns, or office perks. While those things can absolutely help, in my experience they are not what makes the biggest difference to how people actually feel at work every day.

More specifically, it is how people are treated by their manager.

After years working as a mental health nurse before founding Boo Coaching & Consulting, I have seen first-hand how much of an impact leadership behaviour has on someone’s confidence, stress levels, happiness, and overall wellbeing. People can cope with incredibly demanding roles when they feel safe, supported, listened to, and valued. But when they don’t, even the most resilient people can begin to struggle.

A great manager can completely transform someone’s experience at work. They can help people grow in confidence, feel psychologically safe, and perform at their best. Equally, poor leadership can slowly chip away at wellbeing, morale, motivation, and trust.

Why Psychological Safety Matters at Work

One of the biggest issues I see in workplaces is that people often do not feel safe enough to speak honestly about how they are feeling.

People worry about being judged if they admit they’re struggling. They don’t want to appear weak or feel like others might see them as “not coping,” so instead they keep everything to themselves and carry on until things become overwhelming. As leaders, we have a huge influence over whether people feel psychologically safe at work or whether they feel under pressure to hide how they’re really doing.

Psychological safety is not about lowering standards or avoiding accountability. It is about creating an environment where people feel able to speak up, ask for help, share ideas, make mistakes, and be themselves without fear of embarrassment or criticism.

The way leaders behave every day shapes that culture.

It shows up in the small moments:

  • How we respond when someone makes a mistake
  • Whether we genuinely listen
  • How approachable we are under pressure
  • Whether people feel comfortable asking for support
  • How we communicate during difficult conversations
  • Whether we lead with empathy and compassion

Culture is not built through posters or wellbeing statements. It is created through behaviour.

Retention improves.

The reality is simple. People perform better when they feel better.

This is why mentally healthy workplaces are not a “nice to have.” They are essential for creating strong, resilient organisations where people can do their best work.

We Need to Stop Waiting Until People Reach Crisis Point

One of the biggest challenges in workplace wellbeing is that conversations often happen too late.

Too many organisations wait until someone is signed off, burnt out, overwhelmed, or in crisis before wellbeing becomes a priority. By that point, people are often exhausted and struggling significantly.

Throughout both my nursing career and our work with organisations at Boo, I have seen the importance of early conversations, compassionate leadership, and proactive support.

Managers do not need to become therapists or mental health experts. But they do need the confidence and practical skills to:
